Using cold email for recruiting software engineers. What actually works

Tech recruiter here. Started using cold email to reach passive engineering candidates. LinkedIn InMails are getting ignored — response rates dropped under 5% this year. Cold email has been a game changer.

My approach:

  • Buy 5 dedicated inboxes and warm them up properly
  • Use GitHub and Stack Overflow profiles to find email addresses (Hunter.io works well for this)
  • Keep emails extremely short — 3 sentences max
  • Lead with the specific role and company, not generic recruiter speak
  • Mention salary range upfront — engineers hate when you hide compensation

What works in recruiting emails: Specificity. "We have a Senior Backend role at [Company] working on distributed systems, 180-220K base, fully remote" gets 3x the response rate of "I have an exciting opportunity."

What does NOT work: Long emails describing the company culture. Engineers do not care about your ping pong tables. They care about tech stack, compensation, remote policy, and team size.

Results after 3 months: 12% response rate to cold emails vs 4% on LinkedIn InMails. Cost per hire dropped by 60%. I am now sourcing 70% of my pipeline through cold email instead of LinkedIn.

Cold email is not just for sales. Recruiters, founders, partnership managers — anyone who needs to reach specific people can benefit from proper cold email infrastructure.

this matches my experience exactly. the key for engineering recruiting emails is specificity. mention their actual tech stack, reference a specific repo or contribution, and put the salary range in email 1. engineers will not reply to vague opportunity emails but will engage if you show you did your homework

as an engineer I can confirm — I have replied to exactly 2 cold emails in my career and both mentioned specific open source projects I contributed to. every generic 'exciting opportunity' email gets deleted immediately

how do you find engineering email addresses though? most devs don't have their email on LinkedIn. is GitHub the main source?

ngl the 12% response rate vs 4% on InMail is wild. makes sense though, LinkedIn is so saturated with recruiter spam that people just tune it out. email feels more personal and less crowded
